Однако в Республике Казахстан данные аспекты изучены недостаточно.</p><sec><title>Цель</title><p>Цель. Проанализировать влияние организационно-психологических факторов на моральнопсихологический климат в коллективе медсестер одного из лечебных учреждений города Алматы.</p></sec><sec><title>Материалы и методы</title><p>Материалы и методы. Исследование выполнено в формате кросс-секционного опроса. В анкетировании приняли участие 281 медицинских сестер. Инструмент исследования включал демографический блок и шкалу оценки удовлетворенности работой, коммуникативных характеристик и морального климата. Анализ проведен с использованием χ²-критерия, регрессионного анализа и коэффициента α Кронбаха.</p></sec><sec><title>Результаты</title><p>Результаты. Установлена статистически значимая связь (p &lt; 0.001) между высоким уровнем морально-психологического климата и показателями сплоченности, доверия, конструктивной критики, свободы выражения мнений и положительного эмоционального фона. Медсестры, позитивно оценивающие климат, чаще выбирали стратегии сотрудничества и компромисса при конфликтных взаимодействиях.</p></sec><sec><title>Выводы</title><p>Выводы. Создание устойчивой морально-психологической среды через развитие внутри коллективных коммуникаций и поддержку сотрудников должно стать приоритетом кадровой политики в здравоохранении.</p></sec></abstract><trans-abstract xml:lang="en"><p>In the current healthcare context, the moral and psychological climate within nursing teams is becoming a critical factor influencing job satisfaction, staff retention, and the quality of healthcare services. However, these aspects remain insufficiently explored in the Republic of Kazakhstan.</p><sec><title>Objective</title><p>Objective: To analyze the impact of organizational and psychological factors on the moral and psychological climate in the nursing staff of a medical facility in Almaty.</p></sec><sec><title>Materials and Methods</title><p>Materials and Methods. A cross-sectional survey was conducted with the participation of 281 nurses. The research instrument included demographic questions and scales for assessing job satisfaction, communication traits, and moral climate. Data were analyzed using the chi-square (χ²) test, regression analysis, and Cronbach's alpha coefficient.</p></sec><sec><title>Results</title><p>Results: A statistically significant association was identified between a high moral and psychological climate and indicators such as team cohesion, trust, constructive criticism, freedom of expression, and positive emotional background.
